CASE STUDY

Transforming Executive Performance

How a leadership development programme helped a financial and legal regulatory organisation strengthen senior leadership capability, navigate significant organisational change and achieve measurable improvements in performance.

LeaderShape was appointed by a non-governmental legal and financial regulatory body to deliver a leadership talent development programme. The initial objective was to prepare 12 senior leaders for higher office while supporting the organisation through rapid expansion and significant cultural and structural change.

The programme was delivered during a period of considerable uncertainty, including changes in senior leadership, the introduction of a new strategic plan and the implementation of a new regulatory framework.

“Working on the basis of 30% uplift in performance of 39 Senior regulators on a minimum salary of £75k. 39 people are now delivering the work of 51. The cost saving of a more productive team over employing more Regulators is £900k, a greater than a 5x Return on investment for the whole programme.”

THE CHALLENGE

Developing leadership capability through organisational change

The organisation needed to develop its leadership talent while maintaining a consistent culture through rapid expansion and a changing regulatory environment.

During the programme, the organisation experienced three changes of CEO, the introduction of a new strategic plan and changes to the personnel responsible for leadership development. This created challenges around consistent senior sponsorship, alignment with organisational development policy and involvement from line managers.

The organisation needed to:

  • Comply with a new regulatory framework.
  • Align dispute resolution with the preferences and expectations of its clients.
  • Build a responsive and agile organisation capable of adapting to changing volumes and categories of complaints.
  • Retain valuable employees and avoid the costs associated with replacing experienced people.
  • Develop a leadership culture capable of supporting the organisation's changing strategic priorities.

The challenge was therefore not simply to improve individual leadership skills, but to build the collective capability required to sustain organisational performance during a period of uncertainty.

LEADERSHAPE'S APPROACH

A comprehensive leadership development programme

LeaderShape designed a programme combining individual insight, practical learning, ongoing reflection and feedback. It focused on helping participants understand how leadership behaviours influence organisational climate, culture and performance.

01. Leadership Diagnostics

Individual diagnostic assessments and reports to identify leadership strengths and development priorities.

02. MBTI Step II

Personality insights to deepen self-awareness and understanding of individual differences.

03. Leadership Masterclasses

Eleven half-day masterclasses exploring key leadership challenges and the relationship between leadership, climate, culture and performance.

04. ALIVE Online Learning

Pre-masterclass preparation through LeaderShape's ALIVE online learning system.

05. Follow-Up Learning Calls

Post-masterclass ALIVE calls to reinforce learning and encourage practical application.

06. LEIPA® 360 Assessment

360-degree leadership assessment and individual debriefs, drawing on feedback from relevant organisational colleagues.

LONG-TERM IMPACT

Measuring the lasting impact of leadership development

LeaderShape recognises that the full impact of leadership development is often realised after the programme has concluded, when new behaviours have become embedded in everyday working practices.

Follow-up interviews were therefore conducted in 2016, approximately one year after completion, to explore the lasting effects on individual leadership capability and organisational performance.

“A trial of the new operating structure blueprint now covers 300 people. Merging Judgment and Operational side into one role should bring a 40% saving across the organisation. The programme highly influenced my thinking of how I managed it.”

INDIVIDUAL OUTCOMES

Building more confident, emotionally intelligent leaders

Participants identified significant changes in how they approached leadership, particularly in their ability to understand others, adapt their leadership style and empower their teams.

Emotional Intelligence and Empathy

Participants developed greater awareness of how their behaviours and decisions affected colleagues, helping them build stronger relationships and have more effective conversations.

“I developed empathy and understood the difference from sympathy, doing much more listening.”

Adapting Leadership Styles

Leaders gained a clearer understanding of different leadership approaches and how to adapt their style to the needs of individuals, teams and changing circumstances.

“It gave me a framework to get better outcomes and a vocabulary to make sense of structures, individuals and the politics.”

Coaching and Delegation

A shift away from command-and-control leadership enabled participants to delegate more effectively, develop their teams and create additional leadership capacity.

“The biggest impact was taking a more coaching approach, getting out of my own way with the team owning and taking responsibility.”

Confidence and Leadership Maturity

Participants reported greater confidence in leading change, challenging senior executives and taking ownership of decisions, even when faced with uncertainty.

“I am more pro-active about leading change and not waiting for permission.”

Networking and Organisational Understanding

The programme created valuable relationships across the organisation, improving collaboration and giving participants a clearer understanding of how different functions and senior leadership teams operated.

“The group became one, it was really good to get a view on what other people thought about the organisation.”

ORGANISATIONAL OUTCOMES

Stronger leadership supporting better organisational performance

The benefits extended beyond individual participants. The programme helped establish a more connected leadership community and supported changes in how teams were managed and organisational challenges were addressed.

  • Established a stronger network of leaders across the organisation.
  • Encouraged a more collaborative and learning-oriented culture.
  • Improved leadership effectiveness in participants' areas of influence.
  • Supported greater delegation, ownership and responsibility within teams.
  • Contributed to operational improvements and measurable productivity gains.
  • Generated reports of significant return on investment.

SENIOR EXECUTIVE FEEDBACK

“Case resolution and Case progression are all the highest they have ever been. The way we tackled it (reducing the general casework queue) was influenced by what we learned on the programme.”

THE BIGGER PICTURE

Connecting leadership, culture and sustainable performance

This case study demonstrates how investment in leadership development can deliver benefits well beyond the individual. By strengthening emotional intelligence, encouraging coaching-led management and creating stronger connections across the organisation, the programme helped leaders respond more effectively to change.

The reported productivity improvements and financial returns illustrate the relationship between leadership behaviour, organisational culture and sustainable performance. Developing leaders was not simply a people initiative; it contributed to the organisation's ability to operate more effectively and adapt to future challenges.
